Pourtant, ces \u00e9tudes ne mettent toujours pas d’accord l’ensemble des travailleurs et employeurs sur la question de la g\u00e9n\u00e9ralisation ou non du t\u00e9l\u00e9travail.<\/p>\n\n\n

Sur le th\u00e8me de la productivit\u00e9<\/u>, on constate une fracture entre la vision des employeurs et celle des salari\u00e9s.<\/p>\n\n\n

Une \u00e9tude de la Banque de France en 2020, conclut qu\u2019augmenter l\u2019effectif en t\u00e9l\u00e9travail de 1 point (par exemple, passer de 17 % \u00e0 18 % de l\u2019effectif) augmente la productivit\u00e9 de l\u2019entreprise de 0,6 %. Cela permet de dire qu\u2019un passage au t\u00e9l\u00e9travail un jour par semaine, pour 15 % des salari\u00e9s en France, permettrait d\u2019augmenter globalement la productivit\u00e9 d\u2019environ 9 %.<\/b>  Pourtant, de l’autre c\u00f4t\u00e9 de nos fronti\u00e8res, en Belgique, les contestations patronales sur ce mode d’organisation ont refait surface suite \u00e0 la r\u00e9surgence de l’\u00e9pid\u00e9mie. Les nouvelles r\u00e8gles imposant un retour au t\u00e9l\u00e9travail 4 jours sur 5 en Belgique ont en effet cr\u00e9\u00e9 une lev\u00e9e de bouclier du c\u00f4t\u00e9 des F\u00e9d\u00e9rations comme la FEB, l’UCM ou l’UWE. Selon cette derni\u00e8re \u00ab\u00a0Les cons\u00e9quences sur l’\u00e9conomie, les entreprises, l’emploi et donc sur l’ensemble de la soci\u00e9t\u00e9, vont malheureusement s’inscrire dans la dur\u00e9e<\/i>\u00ab\u00a0. <\/b>

<\/b><\/p>\n

L’an dernier lors du confinement, l\u2019enqu\u00eate mensuelle de l\u2019Economic Risk Management Group (ERMG), mis en place sous l’\u00e9gide de la Banque nationale belge, montrait que 54% des employeurs<\/b> estimaient que le t\u00e9l\u00e9travail \u00e0 temps plein avait un impact n\u00e9gatif sur leur productivit\u00e9<\/b>, voire tr\u00e8s n\u00e9gatif pour 10% d’entre eux. Moins de 10% estimait que le t\u00e9l\u00e9travail \u00e0 temps plein pouvait avoir un impact positif sur leur productivit\u00e9.<\/p>\n

Pourtant en parall\u00e8le, une \u00e9tude d’Acertone et Stepstone r\u00e9v\u00e8le que seul 15% des salari\u00e9s belges estiment \u00eatre moins productifs chez eux qu’\u00e0 leur bureau et 49% d’entre eux travaillent plus d’heures que lorsqu’ils se rendent sur site.<\/p>\n\n\n

Comment expliquer les disparit\u00e9s portant sur la productivit\u00e9 en t\u00e9l\u00e9travail ?<\/h2>\n\n\n\n

Une \u00e9tude men\u00e9e par l’UCL Louvain apporte une premi\u00e8re r\u00e9ponse : le t\u00e9l\u00e9travail oui mais pas \u00e0 temps plein.<\/p>\n\n\n

Cette \u00e9tude met en lumi\u00e8re les gains et les limitations qu’apporte le passage en t\u00e9l\u00e9travail. Elle confirme l’\u00e9tude selon laquelle les travailleurs y voient un r\u00e9el b\u00e9n\u00e9fice en termes de flexibilit\u00e9. Elle reprend \u00e9galement les raisons d\u00e9montrant un accroissement de la productivit\u00e9 des salari\u00e9s notamment par une activit\u00e9 plus dense<\/b> (absence d’interruption ou m\u00eame de pauses) et l’allongement de la dur\u00e9e de travail, les temps de d\u00e9placement \u00e9tant fr\u00e9quemment transform\u00e9s en tant de production.<\/p>\n

 En revanche, plusieurs effets n\u00e9gatifs sont \u00e9voqu\u00e9s par les salari\u00e9s dont l’isolement social, <\/b>une difficult\u00e9 d\u00e9j\u00e0 largement document\u00e9e depuis la mise en place du t\u00e9l\u00e9travail g\u00e9n\u00e9ralis\u00e9.<\/p>\n

Un autre aspect, moins perceptible, concerne les opportunit\u00e9s de carri\u00e8re et de d\u00e9veloppement <\/b>qui tendent \u00e0 s’amoindrir. Il en ressort des difficult\u00e9s pour mettre en avant ses r\u00e9ussites et \u00e9voquer ses pr\u00e9tentions dans un cadre plus informel.<\/p>\n

Les relations avec ses sup\u00e9rieurs en t\u00e9l\u00e9travail tendant \u00e0 se concentrer \u00e0 des \u00e9changes professionnels, laissant moins de place \u00e0 la cr\u00e9ation d\u2019une relation humaine. Le relationnel permet notamment de stimuler sa carri\u00e8re par la cr\u00e9ation d’un r\u00e9seau<\/b>, qui peut apparaitre plus complexe lorsque l’on \u00e9volue uniquement \u00e0 distance.<\/p>\n

C\u00f4t\u00e9 entreprises, l\u2019\u00e9tude met en avant les difficult\u00e9s d’adaptation rencontr\u00e9es et les raisons du surcout de la mise en place du t\u00e9l\u00e9travail<\/b>. En effet, pour un r\u00e9el impact positif l’entreprise doit enti\u00e8rement revoir son syst\u00e8me de management et son organisation. Elle doit r\u00e9fl\u00e9chir \u00e0 une nouvelle optimisation de ce co\u00fbt par exemple via la r\u00e9duction des bureaux. \u00ab\u00a0Le passage au t\u00e9l\u00e9travail constitue par ailleurs un co\u00fbt pour l’entreprise qui doit intervenir dans l’\u00e9quipement de ses employ\u00e9s (mat\u00e9riel informatique, connexion voire intervention dans les frais g\u00e9n\u00e9raux)<\/i>\u00ab\u00a0.<\/p>\n

 Elles \u00e9voquent en parall\u00e8le la diminution de l’implication<\/b> du salari\u00e9. On peut imaginer que, n\u2019ayant plus acc\u00e8s qu\u2019\u00e0 son r\u00e9seau professionnel proche, le salari\u00e9 aura tendance \u00e0 se sectoriser et ne plus s\u2019int\u00e9resser aux autres branches de son entreprise. Sur ce point, de nouvelles \u00e9tudes ont mis en avant la perte de cr\u00e9ativit\u00e9 des salari\u00e9s du fait de leur cloisonnement d\u00fb au t\u00e9l\u00e9travail. Les \u00e9changes concernant des probl\u00e9matiques et des solutions d\u00e9ploy\u00e9es dans les autres corps de l’entreprise permettent de faire naitre des id\u00e9es pour r\u00e9soudre ses propres difficult\u00e9s.<\/p>\n

Pourquoi les employeurs pr\u00e9f\u00e8rent imposer le retour en pr\u00e9sentiel malgr\u00e9 l\u2019am\u00e9lioration de la productivit\u00e9 ?<\/h2>\n\n\n

L\u00e0, une r\u00e9ponse revient r\u00e9guli\u00e8rement : assurer un meilleur contr\u00f4le du salari\u00e9. <\/p>\n\n\n

M\u00eame si tr\u00e8s peu assumeront cette raison et mettront plut\u00f4t en avant des aspects de maintien de la coh\u00e9sion des \u00e9quipes ou de meilleure fluidit\u00e9 des \u00e9changes, il n’en reste pas moins que c’est une des raisons qui est les plus souvent avanc\u00e9e par les salari\u00e9s. <\/p>\n

On peut scinder de point en deux aspects : le manque de confiance<\/b> quant \u00e0 la r\u00e9alisation du travail demand\u00e9 et la probl\u00e9matique de la loyaut\u00e9 du salari\u00e9<\/b>.<\/p>\n

Le manque de confiance est une caract\u00e9ristique pr\u00e9sente chez les \u00eatres humains qui n\u2019est pas exclusif aux relations professionnelles. On le voit \u00e9galement dans la vie priv\u00e9e, les relations de totale confiance sont rares. Pour compenser ce manque de confiance en l\u2019autre, on met alors en place une strat\u00e9gie de contr\u00f4le permettant, m\u00eame si ce n\u2019est g\u00e9n\u00e9ralement qu\u2019une fa\u00e7ade, de se rassurer en pensant savoir ce que l\u2019autre fait. La confiance n\u2019est alors plus une n\u00e9cessit\u00e9 car on pense savoir tout ce qu\u2019il se passe<\/b>.<\/p>\n

C\u2019est une nouvelle caract\u00e9ristique de la relation de travail qui peut apparaitre tr\u00e8s compliqu\u00e9e \u00e0 mettre en place pour les managers. Il faut alors r\u00e9ussir \u00e0 passer d\u2019un \u00e9tat o\u00f9 l\u2019on peut observer tous les comportements d\u2019une \u00e9quipe \u00e0 un \u00e9tat o\u00f9 l\u2019on est uniquement face \u00e0 un \u00e9cran et un email<\/b>.<\/p>\n

La loyaut\u00e9<\/b> est, comme la confiance, une utopie qu\u2019il est difficile de pratiquer dans les relations professionnelles. Evidemment, il est bien plus simple de rechercher un emploi et passer des entretiens par visios lorsque l\u2019on est en t\u00e9l\u00e9travail.<\/p>\n

Mais qu\u2019attend-on d’un salari\u00e9 loyal ? Il faut rappeler que la loyaut\u00e9 ne peut pas \u00eatre vue comme un d\u00e9vouement sans limite<\/b> \u00e0 son entreprise et que pour exiger cette derni\u00e8re, l\u2019entreprise aussi doit avoir quelque chose \u00e0 offrir. Nous ne sommes plus dans une relation unilat\u00e9rale avec uniquement la fourniture d\u2019un travail et le paiement d\u2019un salaire.<\/p>\n

La loyaut\u00e9 doit aussi \u00eatre \u00e9tudi\u00e9e au niveau g\u00e9n\u00e9rationnel. Les boomers ayant plut\u00f4t tendance \u00e0 privil\u00e9gier une carri\u00e8re longue, estimant qu’il ne faut pas changer d’emploi avant environ dix ans, tandis que les millnials estiment qu’il n’est pas int\u00e9ressant pour leur employabilit\u00e9 d’aller au del\u00e0 de 3 \u00e0 6 ans dans une m\u00eame entreprise. Cette \u00e9volution de mentalit\u00e9 venant notamment de l’\u00e9volution des contrats qui ont tendances \u00e0 suivre la r\u00e9alisation d’un projet plus qu’\u00e0 privil\u00e9gier une situation stable de long terme, comme on peut l’observer avec le d\u00e9veloppement des CDI de chantier ou de mission.<\/p>\n

 En dehors de ces deux points essentiels qui poussent aujourd’hui \u00e0 limiter l’utilisation du t\u00e9l\u00e9travail, un autre aspect peut \u00eatre mis en avant : la limitation de la cr\u00e9ativit\u00e9.<\/b> En effet, les derni\u00e8re \u00e9tudes sur le lien entre cr\u00e9ativit\u00e9 et t\u00e9l\u00e9travail montrent que ce dernier ne permet pas la r\u00e9solution de probl\u00e8mes complexes<\/b>. La syst\u00e9matisation du mail ou du message teams limite la fluidit\u00e9 des \u00e9changes et la stimulation de nouvelles id\u00e9es pour r\u00e9soudre des difficult\u00e9s complexes. Une seule r\u00e9union en face \u00e0 face pourrait donc \u00e9viter un enchainement d’\u00e9changes num\u00e9riques et donc, un gain de temps.<\/p>\n\n\n

Le t\u00e9l\u00e9travail est-il d\u00e9sormais un crit\u00e8re essentiel pour les salari\u00e9s ?<\/h2>\n\n\n

Il est int\u00e9ressant d’observer un ph\u00e9nom\u00e8ne, d\u00e9marr\u00e9 aux USA mais qui tend \u00e0 prendre de l’ampleur au niveau mondial, nomm\u00e9 le \u00ab\u00a0Great Resign<\/b>\u00ab\u00a0. Ce terme entrevoie un mouvement massif de d\u00e9mission des salari\u00e9s en premier lieu dans les secteurs de l’IT. On estime \u00e0 environ 72% de projet de d\u00e9mission dans les 12 mois \u00e0 venir<\/u>.<\/p>\n

 Pour trouver l’origine de ce ph\u00e9nom\u00e8ne, il est int\u00e9ressant de consulter l’enqu\u00eate 2021 de CodinGame. L’\u00e9tude montre que, m\u00eame si officiellement les d\u00e9veloppeurs pr\u00e9tendent que le challenge technique est l’\u00e9l\u00e9ment primordial dans le choix d’un poste, il en ressort \u00e9galement qu’ils sont 67% \u00e0 privil\u00e9gier les postes en t\u00e9l\u00e9travail,<\/b> notamment pour avoir une meilleure flexibilit\u00e9 et un meilleur \u00e9quilibre vie pro\/vie perso.  Cette enqu\u00eate montre \u00e9galement le point de vue de l’employeur, et, pour lui, le facteur principal d’embauche du salari\u00e9 est surtout le salaire<\/u>. Seuls 6,9% des employeurs interrog\u00e9s pensent que l\u2019\u00e9quilibre entre vie professionnelle et vie priv\u00e9e est un facteur d\u00e9cisif<\/b> dans la s\u00e9lection d\u2019un poste.<\/p>\n

Le recruteur n’a-t-il pas un r\u00f4le \u00e0 jouer en accompagnant les employeurs \u00e0 faire \u00e9voluer les avantages propos\u00e9s ?<\/h2>\n\n\n
